The Leadership Question Most People Avoid

There’s a question I’ve been asking more leaders lately and I want to ask you the same:

Who is ready to lead if you step away tomorrow?
Not someday. Not “we’ll figure it out when the time comes.”
Tomorrow.

Because here’s what I’m seeing across organizations right now: We have strong leaders who are producing results but we don’t always have a clear plan for who comes next.

And that’s the gap.

Succession planning isn’t just about filling roles. It’s about intentionally developing people before the moment demands it.

The best leaders I work with aren’t just leading for today. They’re building a bench of leaders who are ready for tomorrow.

So how do you know if you’re focusing in the right areas?

Let me give you three questions every leader should be asking right now:

1. Who am I intentionally developing and how often am I doing it?

It’s easy to say, “We have high potentials on our team.” But potential doesn’t grow without attention.

Ask yourself:
- Who are my future leaders?
- When was the last time I had a meaningful development conversation with them?
- Am I coaching them or just managing their performance?

Development doesn’t happen by accident. It happens by design.

If it’s not on your calendar, it’s probably not happening consistently.

2. Am I giving them opportunities or just responsibilities?

This is where many leaders unintentionally miss it.

We give more work but not always the right kind of work.

There’s a difference between assigning tasks and creating leadership experiences.

Ask yourself:
- Am I allowing them to lead meetings, make decisions, or solve real problems?
- Am I letting them stretch even if it’s uncomfortable?

Because growth doesn’t come from staying in the comfort zone. It comes from being trusted before you feel ready.

3. What conversations are we having as a team about the future?

This might be the most overlooked piece.

If your team isn’t talking about growth, leadership, and what’s next they’re likely not thinking about it either.

Ask yourself:
- Do we talk about leadership openly as a team?
- Are we creating space for honest conversations about growth?
- Do my team members see a future for themselves here?

Because people don’t just want a job. They want to know they’re growing into something meaningful.

Here’s What I Know

The organizations that will win in the future aren’t the ones with the best strategy on paper.

They’re the ones with the strongest leadership bench.

Leaders who are ready. Leaders who are equipped. Leaders who have been developed before they’re needed.
